I'm no lawyer, and I don't even play one on TV, but...
No, contracts can't be changed retroactively, exactly; but they can be effectively nullified if both parties agree that the terms of a new contract supersede the terms of any and all prior contracts.
Yes, there is always room for negotiation in any area of any contract; it's a matter of who wants what and how badly.
There are a lot of us, and a finite number of them.
